外教招聘與管理過程中遇到的十大困難
外教的作用還不僅僅局限在學校,其對學校周邊的社區(qū)生活,城市形象,民風民俗等方面都有著或多或少的影響。據(jù)國家外專局統(tǒng)計,目前在國內生活和工作的外教已經(jīng)有40余萬人。事實上,由于各種原因,實際在國內工作的外教人數(shù)可能遠遠高于這個數(shù)字。這么龐大的一個人群,充分發(fā)揮他們的積極作用,對我國社會主義現(xiàn)代化建設將產(chǎn)生積極而深遠的影響。
但是,在現(xiàn)實生活中,具體到每一個使用外教的學校,我們都知道外教對學校的教學質量和教學理念有著積極的作用,但外教的招聘和管理是一件非常辛苦而復雜的工作,存在著許多難以克服的困難,導致學校雖然開設外教課,效果卻難以令人滿意的尷尬局面。
現(xiàn)在,我就將外教招聘與管理過程中可能遇到的困難和辛酸羅列如下:
1,母語外教數(shù)量少,價格高,對工作地點挑剔,任性,難以管理。很多地方尤其是中小城市很難招到符合要求的母語外教。學校領導都要求招聘英美加澳新的外教,結果在全球的招聘外教的網(wǎng)站上發(fā)了無數(shù)廣告,不是沒人回應,就是來一批非洲的兄弟姐妹或巴鐵的朋友。偶爾遇到個母語國家的,不是學歷不合格就是年齡太大,要不就是形象太差。即便這樣,要求還很多,滿足他的各種要求,費勁巴拉的討好半天,還是舍我而去,白白浪費一大把表情。沒辦法,誰讓肉少狼多,母語的不愁找到個工作呀。
2,合同期短。外教合同通常只能簽一年,學生和老師剛與外教熟悉,教學各方面配合默契,上了正軌,外教合同到期了,學校又要開始招聘新的外教。因此,學校每年都要為招聘外教發(fā)愁,外教雖多,符合我們學校又愿意來我們學校卻是那么的少。就跟談戀愛一樣,外事招聘人員往往陷入“我愛的人不愛我,愛我的人我又不喜歡”的悖論之中,經(jīng)常因為不能按時招到合適的外教而影響正常的教學秩序。
3,突發(fā)性事件太多。因為文化差異,外教的信用并不像我們想象的那么好,很多學校都遇見過外教因一些小事學期中途突然離職,甚至不告而別,一時又很難找到合適的替補外教,原先計劃的外教課只好空著或安排其它課程,造成嚴重的教學事故。
4,外教資質問題:來華任教的外教魚龍混雜,很多外教來華之前沒有任何教學經(jīng)驗,根本不知道怎么教學,還得中國老師手把手的教他們怎么上課。還有些年輕的老外連生活自理能力都做不到,把自己的生活搞得一團糟。學校花了中教幾倍的工資請來的外教結果只是個花架子,中看不中用。
5,教學體系不連貫:雖然很多學校請延請外教上英語課,但是多數(shù)學校沒有適合外教教學使用的教材,有的使用學校中教使用的教材,有的讓外教自己找材料上課,有的隨便到新華書店買一套教材讓外教上課,五花八門,不一而足。所以外教的教學也百花齊放,良莠不齊,授課效果不好。
6,外教發(fā)音:我們通常認為外教發(fā)音純正,是標準的美音或者英音,結果外教請到學校一看根本不是那回事,外教發(fā)音千差萬別,并不是我們想象的外教發(fā)音就像電視里面的播音員一樣,很多外教的方言非常重,即使他們來自英國美國等母語國家,我們依然很難聽懂他們的很多內容。
7,外教人品:林子大了什么樣的鳥都有,外教隊伍也是一樣。個別外教的人品問題影響了外教隊伍的整體形象,造成比較惡劣的社會影響,又在中國崛起的特殊時期經(jīng)過媒體的曝光和放大,讓外教的人品問題成為了整個社會關注的問題。一些外教懷著各種目的進入中國,做出一些不符合教師形象和有傷風化事情,容易引起學校周邊社會的不滿和差評。
8,外教背景調查困難:因為跨越國界,制度和要求不一樣,學校因自身能力有限,不能對外教的背景做詳盡的調查,導致一些國外的犯罪分子甚至國際通緝的大毒梟竟然能混入外教隊伍,給學校造成不必要的困擾。
9,外教違約成本低:雖然給外教簽訂的用工合同都規(guī)定有違約條款,但外教違約離職,嚴重影響教學秩序,學校并沒有什么辦法追究外教的違約責任。尤其是學期中間外教突然離職,學校往往不能及時找到替補教師,被迫停課或改換其他課程,而外教卻幾乎沒有任何損失。
10,外教成本高。目前一般的市場行情是外教的工資是中教老師4-5倍,學校通常還要為外教提供免費的食宿,辦理工作簽證,每年提供一次往返的國際機票費用,還有其他一些隱性費用,比如外教招聘費用,中介費用,外教助教費用,外教旅游費用,外教體檢費用等等。
當然,盡管外教招聘與管理困難重重,但因為英語學習是每個學生和家長的剛需,國內的學校對外教尤其是優(yōu)質外教的需求越來越多,未來勢必有更多優(yōu)質的外教進入中國。同時,作為使用外教的主體,每個學校的外教招聘和管理依然繼續(xù)著曾經(jīng)的痛苦與無奈,只要英語學習的重要性不降低,外教的市場就在那里擺著呢。現(xiàn)在一二線城市使用外教上課,還有更多的三四線甚至五六線城市隨著經(jīng)濟能力的逐步提升,對外教的需求還會越來越旺盛。關于外教招聘與管理的更多精彩大戲還將在神州大地的不同角落陸續(xù)上演。

There are many insurmountable difficulties, which lead to the embarrassing situation that although the school offers foreign teaching courses, the effect is difficult to satisfy.
Now, I will list the difficulties and bitterness that may be encountered in the recruitment and management of foreign teachers as follows:
1. The number of foreign language teachers in the mother tongue is small, the price is high, the work place is picky, willful, and difficult to manage. In many places, especially small and medium-sized cities, it is difficult to recruit qualified foreign language teachers. School leaders have asked to recruit foreign teachers from Britain, the United States, Canada, and Australia. As a result, numerous advertisements have been posted on the global recruitment of foreign teachers’ websites. Either no one responded or they came to a group of African siblings or Pakistani friends. Occasionally I encountered a mother-tongue country that was either unqualified or too old, or the image was too bad. Even so, there are still many requirements to meet his various requirements. 2. The contract period is short. A foreign teacher contract can usually only be signed for one year. Students and teachers have just become familiar with foreign teachers. 4. Foreign teacher qualifications: Foreign teachers who come to China to teach are mixed. Many foreign teachers do not have any teaching experience before coming to China. 9. Low cost for foreign teachers to break the contract: Although the employment contracts signed for foreign teachers have provisions for breach of contract, foreign teachers leave their jobs and seriously affect the order of teaching. There is no way for schools to hold foreign teachers responsible for breach of contract. Especially the sudden departure of foreign teachers in the middle of the semester, schools often cannot find substitute teachers in time and are forced to suspend or change other courses, but the foreign teachers have almost no loss.
10, the cost of foreign teachers is high. At present, the general market situation is that the salary of foreign teachers is 4-5 times that of middle school teachers. Schools usually also provide free board and lodging for foreign teachers, apply for work visas, provide round-trip international air tickets once a year, and other hidden costs. For example, foreign teacher recruitment fees, agency fees, foreign teacher teaching assistant fees, foreign teacher travel expenses, foreign teacher medical examination costs, etc.
Of course, despite the difficulties in recruiting and managing foreign teachers, because English learning is the immediate need of every student and parent, domestic schools are increasingly demanding foreign teachers, especially high-quality foreign teachers. In the future, more high-quality foreign teachers are bound to enter China. At the same time, as the main body of using foreign teachers, the recruitment and management of foreign teachers in each school continues to be painful and helpless. As long as the importance of English learning is not reduced, the market for foreign teachers is there. Now that first- and second-tier cities use foreign teachers for classes, there are more third-, fourth-, and even fifth- and sixth-tier cities. With the gradual improvement of economic capabilities, the demand for foreign education will continue to grow.
